Experience That Shaped the Philosophy

Charlene Has Lived This Work From the Inside

For more than three decades, she led through billion-dollar transactions, public crises, organizational transformations, and moments when every decision carried real consequence.

She advised CEOs and leadership teams inside some of the world's largest and most complex organizations.

She saw the same pattern repeatedly. Organizations expected leaders to create change. Then they rewarded them for protecting the status quo. That contradiction became the foundation of her work on leadership agency.

The Hidden Leadership Problem

Most Organizations Don't Have
a Strategy Problem.

They Have a Choice Problem.

Every business result is the downstream effect of decisions made, delayed, or avoided. Not the big ones. The small ones leaders face every day.

And when an organization stalls, the pattern usually looks like this:
  • A decision delayed.
  • A conversation avoided.
  • A risk ignored.
  • A concern left unspoken.
  • A problem left unowned.
  • A responsibility pushed upward.

Thousands of these moments, repeated over time, become culture. People stop thinking like contributors and start behaving like conformists.

No strategy executes itself.

No culture changes by accident.

No organization transforms without people choosing to act.

"We surrender our agency long before we lose it."

It’s Choice, Not Chance, That Changes Everything.

The Decision Effect™  ·  Leadership Agency in Action

Every Transformation Begins With a Choice.

Organizations don't transform simply because a strategy exists. Transformation happens when leaders recognize the meaningful choices still available to them, exercise their agency, act with intention, and create results that others can build on.

  1. Choice

Recognize the meaningful choices that are still available to you.

  2. Agency

Own your ability and responsibility to act within the constraints you actually have.

  3. Action

Turn choice and intention into visible leadership behavior.

  4. Impact

Repeated choices compound into results, norms, and organizational culture.

Leadership isn't the absence of constraints. It's the disciplined practice of exercising agency within them.

Leadership Agency in Practice

The CAP Framework

The Decision Effect explains how change happens. CAP is how leaders practice agency every day.

  1. 01 · CLAIM

    Claim Your Truth

Recognize what is true, what matters, and what requires your attention rather than avoidance.

  2. 02 · ACTIVATE

    Activate Your Agency

Recognize and own the choices, influence, authority, and responsibility that are still yours.

  3. 03 · PRACTICE

    Practice Courage Daily

Turn awareness into action, especially in the moments when waiting, accommodating, or staying silent would be easier.

The Earlier You See It, the Easier It Is to Change.

This three-minute organizational agency diagnostic helps leaders identify where decisions stall, accountability shifts upward, conformity replaces contribution, and leadership agency begins to erode before those patterns become culture.

It reveals where your organization is thriving, where it may be drifting, and where stronger leadership choices can create immediate momentum.

In 3 minutes, you will uncover:

  • Where decisions slow down
  • Where accountability gets pushed upward
  • Where conformity replaces contribution
  • What is preventing strategy from becoming action
  • Where to focus first

The Same Choices That Transform Organizations Transform the Women Who Lead Them.

Group Coaching for Women Ready to Choose Differently

You...byChoice

You don't need to become enough. You need to start choosing like you already are.

Charlene Wheeless, creator of the You...byChoice group coaching experience for women

Women often learn to succeed in environments not built with them in mind. To lead, but not too boldly. To speak, but not too directly. To be powerful, but never make anyone uncomfortable.

That pressure has a cost.

We soften our voices. We shrink to fit. We chase validation and call it ambition.

You...byChoice is a nine-week group coaching experience for women ready to own their voice, exercise their agency, make more intentional choices, and lead and live on their own terms.

ABOUT

I’ve spent 30 years in the rooms where decisions shape outcomes.

Now I help leaders make them better.

I help organizations build systematic courage and cultures that decide. My clients don’t just think differently. They operate differently. They move faster. Align faster. Execute better.

As a former global corporate affairs executive for companies up to $40B, including a global infrastructure company, I led 12+ M&A integrations, managed crises that threatened billion-dollar reputations, and rebranded companies to increase their market valuations. I was in the room when the decisions were made that most people only read about.

What I learned: Organizations don't stall from a lack of talent. They stall from a lack of decisive leadership. My signature Seven Seconds of Courage™ methodology gives leadership teams a systematic way to eliminate indecision and build cultures where courage isn't accidental, it's built in.

My clients operate by decision, not default.

Courage isn't a personality trait. It's an organizational capability that enables leadership teams to build systematic decisiveness, eliminate the drag of indecision, and create cultures that perform by design, not by chance.

I also work with women leaders who are done waiting for permission — through keynotes, group coaching, and my You...by Choice program — helping them design careers and lives they love. Because the same philosophy applies everywhere: it's choice, not chance, that changes everything.
